Measuring the effectiveness of training programs is fraught with challenges. This week, we explore common hurdles in the evaluation process and offer strategies to overcome them, ensuring that training measurement is both accurate and actionable.

Common Measurement Challenges

Only 45% of organizations feel confident in their L&D measurement capabilities.

From the subjective nature of self-reported data to the time lag between training and observable performance improvements, many factors make training measurement complex. Additionally, isolating the impact of training from other variables presents a significant challenge.

For example:

  • Did the sales training happen to coincide with a supply chain issue?
  • Did a competitor’s product hit the market at the same time as your training initiative?
  • Was there a product recall or sudden defects?
  • Were attention spans diverted due to new organizational priorities?

While it may not be possible to account for every variable, there are measurement strategies that help.

Strategies for Effective Measurement

  • Performance metrics: Tracking key performance indicators (KPIs) related to job performance both before and after training can indicate the training's effectiveness.
  • Pre- and Post-training assessments: Conducting assessments before and after the training can help measure the increase in knowledge or skills. Comparing the results provides a clear measure of learning. (But beware! Knowledge may have short-term gains, while behaviors — thus, results — may not stick.)
  • Identify control groups: Can you roll out training to part of the organization and compare results? Or examine the results of those who did/did not complete the training?
  • Ongoing coaching: If your organization has a coaching or performance management rubric that directly addresses the behaviors being trained, analysis may reveal insightful trends.

The best strategies employ more than just one of these methods and will have both quantitative and qualitative measures. A multifaceted approach allows for a more nuanced and comprehensive evaluation of training effectiveness.

A Holistic Approach to Training Evaluation

Embracing a holistic view of training measurement, which considers a variety of influencing factors, enables organizations to more accurately assess the value and impact of their L&D initiatives.
